Determining the effectiveness of a pastor is a highly subjective exercise. While certain metrics may prove helpful, they do not tell the whole story.In that context, I reviewed my 40 years of serving churches in a variety of capacities and noted several very effective pastors I knew well. My list was lengthy: nearly 30 pastors total.
Since I knew each of these pastors so well, I began to write down traits that distinguished them from most other pastors. I wanted to know what made them tick; I wanted to know how and why they were so effective. There are many characteristics most pastors have: prayerful; committed to the Word; dedicated to their families; high character; and others. My interest in this exercise, however, was to find the traits that set them apart from most others. When I finished this assignment, I found seven distinguishing characteristic or habits:

1. They have genuine enthusiasm.
I am not referring to the vocal cheerleader type. These pastors may be quiet, but their passion and enthusiasm for their churches, their families, and their ministries are evident in all they say and do. It is not a contrived enthusiasm; it is real and contagious.
2. They are great listeners. When you are around these pastors, they genuinely want to focus on you. They seem to have little desire to talk about themselves; they would rather hear your stories. They can make you feel very important because they genuinely care and genuinely listen.
3. Their identity is not their vocation. They don’t have to climb a perceived ladder of success because their greatest reward comes from serving Christ in whatever manner He directs them. You don’t have to worry about these pastors manipulating the network or the system for their own advancement. Their identities are in Christ, not their vocations.
4. They are intentional about personal witnessing. These pastors don’t see the Great Commission as an abstract concept or something that others are supposed to do. They love to share the gospel personally with others. They are also highly intentional about personal witnessing.
5. They have unconditional love of their critics. So many leaders, pastors included, have limited effectiveness because critics constantly hound them. They are drained emotionally and sometimes walk in fear of the critics. These effective pastors, however, include in their prayer lives intercession for their critics. They learn to love them because they are asking God to help them to have that love.
6. They have a gentle spirit. We often forget that gentleness is part of the fruit of the Spirit. In this hypercritical social media world, aggression and negativity have become normative, even in our churches. These pastors, to the contrary, have a calm and gentleness that can only come from the Holy Spirit.
7. They persevere. Ministry is not easy. Local church ministry can be especially difficult. There are too many wounded warriors in our churches. Unfortunately, most of their wounds have come from friendly fire (though I’m not sure the word “friendly” fits well in this metaphor). Highly effective pastors hang in there. Sure, they get hurt. Sure, they get discouraged. But they ultimately keep on doing ministry in God’s power.Though it’s cliché, they look for strength to keep on ministering one day at a time.
At the risk of redundancy, let me remind you that these seven traits are not necessarily the same as the biblical qualifications of a pastor. They are, according to my subjective research, those traits that set them apart from most other pastors.They are thus the seven distinguishing habits of highly effective pastors. 성공하는 목회자의 7가지 요인
목회의 성공을 단정 짓기는 어렵다. 언제 어디서 열매를 맺을지 알 수 없는 게 사역이다. 씨는 사람이 뿌리지만 영글어 추수하는 과정은 온전히 절대자 하나님의 소관이기 때문이다. 그래도 ‘효과적인 목회인생을 사는 목사는 어떤 요인을 갖고 있을까’‘목회의 힘은 무엇인가’등은 여전히 지대한 관심거리다. 배우고 적용할 요소가 있고 효과적인 목회를 꾸려갈 배움을 얻을 수 있는 까닭이다.
라이프웨이 리서치 대표 톰 레이너 목사는 자신의 40년에 걸친 목회여정을 되돌아 봤다. 그리고 30명에 달하는 성공적인 목회자들의 효과적 특징을 정리해 16일 발표했다. 레이너 목사는 이들 목회자의 개인적 특성과 사역, 가족관계 등을 소상하게 알고 있다. 이들에게서 다른 목회자와 다른 점을 우선 골라내면서 효과적으로 목회할 수 있는 이유와 방법을 발견해 내는데 초점을 맞췄다.
이 결과 열심히 기도하기, 성경에 충실하기, 행복한 가족관계, 원만한 성품 등이 일반적인 성공 배경으로 꼽혔다. 하지만 레이너 목사는 보다 구체적으로 다른 목회자들과 구별되는 일곱 가지 특성을 나열했다.
1)가장 먼저 발견한 요소는 타고 난 열정이다. 이들은 요란하게 설치는 스타일이 아니라 오히려 조용한 사람들이다. 그러나 교회와 사역, 가족에 대한 열정과 노력이 모든 면에서 남다른 사역자들이다. 남을 의식해서 꾸며낸 열심이 아니라 주변 사람들이 스스로 따르게 만드는 진정한 열정을 가진 목사들이다.
2)두 번째 성공 요인은 이들은 다른 사람의 말을 경청하는 목사라는 점이다. 이들은 진심으로 귀를 기울이는 목회자들이다. 눈에 띄는 점은 자신에 대해서는 거의 말을 하지 않는다는 것이다. 본인의 성공담이나 신앙 수준, 얼마나 고생했는지 등 목회자 개인의 이야기는 최대한 피한다. 사람들은 자기 말을 열심히 들어주는 목사를 통해 자존감을 느끼게 된다. 당연히 목회에 도움이 될 수밖에 없다.
3)목사로서 정체성이 확고하다는 사실도 중요한 성공 요인이다. 이들은 성공을 향해 사다리를 오르는 유형이 아니다. 가장 위대한 상급은 예수 그리스도를 섬기는 데서 온다는 사실을 확신하기에 개인적인 네트워킹이나 조직을 꾸미는데 시간과 에너지를 낭비하지 않는다. 교인들도 이런 모습을 보면서 목회자의 개인적 야심에 대한 의구심이나 염려를 내려놓을 수 있다.
4)네 번째는 개인 구원에 대한 관심이 크다는 것이다. 하나님 나라의 사역을 추상적으로 보지 않으며 다른 사역자가 하는 것을 기웃거리지도 않는다. 사람을 만날 때마다 개인적으로 복음을 나누려고 노력한다. 자신을 예수 그리스도의 증인으로 사용하는데 열심이다.
5)다음으로는 자신을 비판하는 사람들을 진심으로 끌어안으려 한다는 점이다. 많은 목회자들이 주변에서 비난하는 사람들로 인해 고통 받고, 때로는 두려워하며 결국 사역까지 움츠러든다. 하지만 이들 성공적인 목사들은 중보기도 대상에 반드시 비판자들을 포함시킨다. 무조건적인 사랑을 실천하려는 노력이다. 하나님께 비판자들을 사랑할 수 있도록 도와달라고 기도하면서 사랑의 비결을 배우는 사역자들이다.
6)여섯 번째 특성은 온화함이다. 레이너 목사는 많은 사역자들이 온화함이야말로 성령의 열매라는 사실을 간과하고 있다고 지적했다. 위선적인 미디어가 판치는 현대생활에서 부정적이고 공격적인 태도가 일반화되고 있으며 교회도 마찬가지라는 것이다. 그러나 이들 성공적인 목회자들은 반대로 온화하고 차분하다. 그것은 오직 성령만이 줄 수 있는 미덕이다.
7)마지막 요소는 끈기다. 이들 성공적인 사역자들도 수없이 상처를 받는다. 아픔은 많은 경우 교회 내부의 교인들과 동료, 친지에게서 온다. 이들도 낙담하고 실망한다. 그러나 포기하지 않고 하나님의 힘으로 사역을 밀고 나간다. 한 번에 하루 만치씩 목회를 끌고 갈 힘을 찾고 공급 받는다. 이런 힘이 쌓여 수십 년의 성공적인 목회라는 결실을 맺는 것이다.
